1 Association of Fundraising Professionals & Daryl Upsall Consulting Joint Global Fundraising Compensation Report July 2014 Identifying Patterns in Fundraising Salaries, Benefits, Backgrounds and Career Paths
2 Background In 2014 the Association of Fundraising Professionals (AFP) and Daryl Upsall Consulting International (DUCI) agreed to combine efforts to produce a report on their respective surveys on compensation and benefits of fundraising professionals. The focus of the joint effort was to identify patterns in respondents thoughts about their salaries and benefits and whether they currently work internationally, or would be open to doing so. Each organization conducted a survey of its constituents and included several common questions related to compensation and benefits for the calendar year The following report details findings from those surveys. All data are reported in the aggregate by country. Methodology Both organizations used online survey tools to conduct their respective surveys. The AFP Compensation and Benefits Survey was conducted in January, The sampling frame was AFP membership in the United Stated and Canada as of January 1, At that time there were 30,594 active members in the member database. A total of 21,217 members in the U.S. and 2,921 members in Canada received the ed survey. A total of 3,378 AFP members (2,952 United States and 426 Canadian) submitted usable responses, for a response rate of 14 percent. The DUCI 2014 International Fundraising Compensation and Benefits Survey was conducted in late 2013 using a convenience sample of the firm s clients. Responses were received from nearly 700 individuals from 70 countries. Only countries with 10 or more responses were included in the analysis, including Austria, Belgium, Brazil, Columbia, Germany, India, Italy, Mexico, Netherlands, Norway, South Africa, Spain, Sweden, Switzerland, and the United Kingdom. The Canadian and United States data from the DUCI survey were not included, leaving a total of 366 responses from the remaining 15 countries. 2 of 12

4 Study Highlights Respondents Professional Backgrounds About a third (32 percent) of respondents to the DUCI survey worked in public relations/marketing prior to becoming fundraisers, whereas only 15 percent of the AFP (U.S./Canada) respondents did. In the AFP survey, school/student was cited by 15 percent of respondents, vs. 9 percent in the DUCI survey. Seventeen percent of the DUCI respondents listed business (non- sales) as their field prior to fundraising, vs. 11 percent of AFP respondents. Respondents Professional Backgrounds (U.S. & Canada) School/Student 15% 9% Public relations/marketing 15% 32% Business 11% 17% Job Satisfaction Study results show that respondents to both surveys are very satisfied with their fundraising career, rating the degree of satisfaction 4.22 (AFP) and 4.10 (DUCI) out of a possible 5 points. The DUCI survey countries with more than 80 percent of somewhat and very satisfied respondents were Switzerland, Austria, Mexico, Belgium, and Columbia. Overall satisfaction with salary and benefits rated 3.71 (AFP) and 3.48 (DUCI) out of 5 respectively. DUCI survey respondents from Austria, Sweden and Switzerland had the highest career satisfaction ratings (around 50 percent in each country were somewhat or very satisfied. Fundraising has been previously listed as one of the top growth professions for the future, and it s clear that satisfaction and excitement with fundraising continues to be strong. 5 Current Career Plans Half of respondents to the AFP survey plan to serve in their present positions indefinitely, whereas only 20 percent of the DUCI survey respondents do. In both surveys, about a quarter of respondents were willing to stay in their current organizations but expressed the desire to move into higher levels of responsibility (19 percent in the U.S. and 26 percent in the DUCI survey). Fourteen percent of AFP and 21 percent of DUCI respondents are planning to move to a different fundraising organization as soon as they find a suitable position, and less than 10 percent of respondents to both surveys want to leave the fundraising profession. Despite much quoted concerns in the USA and Canada that fundraisers move from role to role too quickly, it appears that in the rest of the world over 80% of fundraisers plan to move from their current post, 30% more than in the USA and Canada Daryl Upsall, FInstF, Chief Executive, DUCI 5 of 12
6 Changes in Compensation, The majority of respondents to both surveys reported salary increases from (64 percent overall in the AFP survey and 54 percent for eight countries* in the DUCI survey). Less than 10 percent overall in both surveys reported salary decreases. Changes in Compensation, (U.S. & Canada) DUCI Survey (8 Salary increased 64% 54% Salary decreased 8% 7% *The eight countries included in this analysis were Germany, Mexico, Norway, South Africa, Spain, Sweden, Switzerland, and the U.K. Fundraiser salaries always upward? Not so it seems. While internationally 54 percent of respondents (excluding DUCI respondents from the U.S. and Canada) had salary increases in the last year, there were some noticeable exceptions. Thirty- one percent of respondents in South Africa, 15 percent in Spain and 12 percent in Sweden saw salary decreases from , the majority of which were salary decreases of over 10%. Recent media reports from Scotland highlighted the fact that year on year salary decreases of 20 percent were not uncommon. Daryl Upsall, FInstF, Chief Executive, DUCI 6 of 12
7 Reasons for Thinking about Leaving One s Organization Top reasons for thinking about leaving one s organization in both surveys were to earn a higher salary and to have more responsibility and authority, followed by finding more interesting and challenging work and leaving a frustrating work environment. It is the desire for more responsibility and authority that drives fundraisers outside the USA and Canada to seek a new role more than increasing their salary. The reverse is true in North America. 8 Most Important Factor that Prevents One from Doing the Job More Professionally What makes fundraisers miserable? The most frequently cited factors that prevent fundraisers from doing their jobs more professionally are insufficient staff personnel (26 percent of responses in the AFP survey and 21 percent in the DUCI survey), followed by insufficient understanding or appreciation of fundraising by organization leadership (19 percent and 21 percent of responses, respectively). It s no surprise that lack of fundraising staff and insufficient understanding of fundraising by CEOs and boards are the two most cited challenges. They don t make fundraisers just miserable. They often force them to move on to different organizations, so it s imperative that organizations address these issues and that fundraisers continue to bring them up. 9 Factors that Determine Pay Raises/Promotions Although the question was asked slightly differently in the two surveys, the responses indicate that about a third of respondents to both surveys agree or strongly agree with the statement, My organization explicitly states that achieving performance goals will be a factor in determining pay raises and/or promotions. About 40 percent disagree or strongly disagree with the statement, indicating there is no such organizational policy. Having performance goals is directly related to expectations about fundraising. I think it s critical that fundraisers operate with performance goals both for benchmarking and review, as well as for demonstrating to CEOs and board what is realistic and what isn t related to fundraising. 10 Willingness to Relocate More than half (57 percent) of respondents to the DUCI survey are willing to relocate to a different country or region if the right position were offered, whereas only a quarter (26 percent) of AFP respondents would do so. Nearly half (48%) of AFP respondents would not consider locating out of their current geographic area, while only a quarter (24 percent) of the DUCI respondents would not. In line with DUCI s experience of recruiting fundraising professionals internationally few folks from Canada and the USA are will to take the leap of working overseas. Only a quarter of USA/Canada respondents would consider a role abroad compared to over half in the DUCI international study. Indeed only half of the AFP respondents would consider moving from where they are currently. It may explain why so few North American fundraising professionals head up global fundraising in the major international, big brand nonprofit organizations. 11 Benefits Benefits vary widely by country. This table breaks out the United States and Canada responses in the AFP survey to emphasize the differences. In general, a higher percentage of respondents to the AFP survey received benefits than those who responded to the DUCI survey. Benefits cited most frequently in the AFP survey were medical insurance, retirement/pension plans, professional dues, and life insurance (more than 60 percent of respondents in both. In the DUCI survey, retirement/pension plans were cited as a benefit by nearly 60 percent.
